Interviewing for Success.

Nail the Interview, Secure the Future: Master the Art of Hiring!

When it comes to building a successful spa or wellness facility, the importance of hiring the right people cannot be overstated. At the beginning of my career, I rapidly threw in some interviews between two check-ins when the days were busy. Since then, my approach has completely changed!

I have seen firsthand how crucial the interview process is in shaping my team’s future. An effective interview can mean the difference between hiring an exceptional employee who propels your spa’s business forward and making a costly mistake that hinders the progress of my team. Based on my mistakes, and what has worked for me, I love to share why being prepared and focused during interviews is essential and how reflecting on past hiring decisions can improve your future processes.

Interviews are more than just a formality; they are a pivotal step in your hiring process. This is the moment when you get to evaluate a candidate’s skills, experience, and cultural fit. It's your chance to dig deeper than what’s written on a resume and understand the person behind the qualifications.

A well-conducted interview helps you:

  1. Assess Skills and Experience: While a resume provides a snapshot of a candidate’s background, an interview allows you to delve into their specific skills and how they’ve applied them in real-world situations.

  2. Gauge Cultural Fit: Every company has its own unique culture, and it’s essential to hire individuals who will thrive within it. An interview helps you understand if a candidate’s values and working style align with your company’s ethos.

  3. Evaluate Problem-Solving Abilities: Asking situational and behavioral questions can reveal how a candidate handles challenges, which is critical for roles that require quick thinking and adaptability.

I know that sounds quite easy, but preparation is key to conducting effective interviews. Without it, you risk missing crucial information and making decisions based on incomplete data. Here are my top tips to ensure you’re prepared:

  1. Define the Role Clearly: Before the interview, prepare a detailed job description outlining the skills and attributes required for the role. This will serve as your benchmark for evaluating candidates.

  2. Develop a Structured Interview Process: Use a consistent set of questions for all candidates to ensure fairness and make comparisons easier. Include a mix of technical, behavioral, and situational questions. I loved to ask questions on how the candidate handled certain situations in the past.

  3. Be Mindful of Red Flags: Pay attention to inconsistencies in answers, lack of enthusiasm, or evasive responses. These can be indicators of potential issues down the line.

As we know, spa manager days are busy. Remind yourself before each interview, that staying focused during the interview is equally important. Engage fully with the candidate, listen actively, and take notes. Distractions can lead to missed opportunities to uncover critical insights about candidates’ suitability for the role.

For spa therapists, testing their hands-on skills is crucial. I never hired a therapist without experiencing their services firsthand. This practical test is non-negotiable because:

  1. Quality Assurance: The therapist’s ability to provide high-quality facials or massages directly impacts client satisfaction and your spa’s reputation.

  2. Technique Evaluation: Experiencing their technique allows you to assess their proficiency and ensure they meet your spa’s standards.

  3. Client Perspective: By receiving their service, you gain valuable insight into the customer experience your clients will receive.

This hands-on test ensures that you are hiring someone who can deliver the quality and consistency your clients expect.

Even with the best preparation, not every hire will be successful, which you may find out once they are part of your team. It’s important to reflect on these instances to understand what went wrong and how it can be avoided in the future. Consider the following:

  1. Analyze the Gaps: Look at the specific reasons why a hire didn’t work out. Was it a lack of skills, poor cultural fit, or an attitude problem? Understanding the gaps helps in refining your interview questions.

  2. Identify Missed Signals: Reflect on the interview process to see if any red flags were overlooked. Were there answers or behaviors that, in hindsight, suggested the candidate wasn’t the right fit? Therefore, always keep your notes from the interviews.

  3. Solicit Feedback: If possible, get feedback from team members who worked closely with the unsuccessful hire. They might offer insights that weren’t apparent during the interview process.

With over 20 years in operations, one critical piece of guidance stands out: “If there is a doubt, there is no doubt.” This means any reservations about a candidate during the interview process should not be ignored. Doubts often indicate underlying issues that might become problematic later. Trust your instincts and use them as a tool alongside your structured interview process.

Interviewing requires a blend of preparation, focus, and reflection. You can significantly improve your hiring outcomes by honing your interview techniques and learning from past mistakes. I strongly believe that each interview is an opportunity to strengthen your team and, by extension, your entire operation. Remember, the right hire can make all the difference, and the effort you put into your interview process is an investment in your spa’s future.
